Domestic companies in India are leading the charge in promoting women to top executive positions, with an increasing number of female leaders now earning over a million dollars annually. According to a recent analysis by the global executive search firm EMA Partners, the number of women in the C-suite earning this level of compensation has risen from seven to nine in just two years. This trend highlights a significant shift in corporate culture, as companies prioritize diversity and talent development, particularly in the pharmaceuticals and consumer sectors.

The analysis focused on BSE 200 companies and identified that nine women executives have joined the elite group of CXOs earning over a million dollars annually. This increase reflects a broader commitment to diversity within Indian companies, particularly as they compete on a global scale. Gopinadhan KG, a senior partner at EMA Partners, noted that this trend signifies a structural change in how diversity is viewed in the corporate world. Unlike in the past, when high compensation was often linked to company promoters, the current landscape is increasingly shaped by professional executives advocating for merit-based leadership.
The report indicates that the majority of these high-earning women come from domestic firms, with the pharmaceuticals and consumer sectors leading in representation. In the fiscal year 2025, Nilima Prasad Divi, the promoter of Divi’s Labs, emerged as the highest-paid female executive, followed closely by Hina Nagarajan, the MD & CEO of United Spirits, and Vinita Gupta, CEO of Lupin. Notably, Yashish Dahiya, co-founder and group CEO of PB Fintech (PolicyBazaar), topped the overall list of CXOs with a staggering compensation of Rs 641 crore, primarily due to exercised ESOPs. This data underscores the competitive nature of executive compensation in India, particularly among leading firms.
Kiran Mazumdar-Shaw, executive chairperson of Biocon, emphasized that the trend of domestic companies surpassing multinational corporations (MNCs) in recognizing female leaders is indicative of a structural shift. She pointed out that Indian firms are increasingly performance-driven, which has led to a more robust pipeline of women in leadership roles. However, she also cautioned that while progress is being made, the trend remains concentrated within larger companies and specific sectors, indicating that challenges still exist for women seeking leadership positions.
