Internships Evolve into Hiring Pathways: Companies Transforming Interns into Full-Time Employees

In a job market marked by frequent layoffs, a new report from Deloitte India reveals a notable shift in hiring trends, particularly for entry-level positions. The report indicates that the conversion rates for Pre-Placement Offers (PPOs) have risen by approximately 6% year-over-year. This trend highlights the growing importance of internships as a pathway to full-time employment, with companies increasingly viewing these programs as strategic talent pipelines.

The Changing Trend

Deloitte’s Campus Workforce Trends 2026 report shows a significant increase in PPO conversion rates, attributed to the rising adoption of internship-to-hire programs. Organizations are leveraging these programs to enhance hiring efficiency, retain proven talent, and mitigate the risks associated with external hiring. The report notes improvements in PPO conversion rates across various educational programs, including MBA and B.Tech.

Neelesh Gupta, Partner at Deloitte India, states that 65-70% of organizations are investing in structured apprenticeships and long-term internships. This approach allows companies to assess candidates over an extended period, typically two months, rather than relying solely on interview performance. Once a student receives a PPO, they are effectively locked out of the campus placement process, securing their position with that organization.

IT Sector in Focus

The IT sector, a major employer for campus placements, is also adopting the internship-to-PPO model. Neeti Sharma, CEO of TeamLease Digital, notes that while fresher hiring intent in IT has softened from 81% to 76%, overall hiring intent has increased. This indicates a more selective approach to entry-level talent, with companies seeking candidates who can demonstrate practical skills in technology.

Deloitte’s report highlights a sustained demand for technology talent, particularly in specialized roles such as Software Engineer, Data Scientist, and Cloud-related positions. Organizations are increasingly viewing internships as a means to address critical business challenges while evaluating candidates over a longer duration.

What This Means for Freshers and Campus Placements

Experts suggest that the evolving hiring landscape is becoming more nuanced, though not necessarily narrower. Diwakar Chittora emphasizes that while direct campus hiring may become more selective, this shift is not inherently negative for fresh graduates. Traditional hiring practices often left students uncertain about their roles, but internship-led hiring provides clearer insights into job expectations.

Deloitte’s report indicates that organizations are prioritizing candidates who demonstrate strong role fit and job readiness. The emphasis on internship performance is expected to reduce attrition rates in the first two years of employment. Neeti Sharma notes that employer intent to hire freshers rose to 75% in the second half of 2026, up from 73% in the first half.

The Bottom Line

Internship programs are evolving into a critical evaluation and conversion channel for employers. They allow fresh graduates to gain practical experience and assess their fit for specific roles before making long-term commitments. While internships may not replace traditional campus hiring, they are becoming an integral part of the recruitment process. Neelesh Gupta points out that PPO conversions typically account for 15-20% of a graduating class, with most placements occurring outside the internship route. Organizations continue to invest in direct campus recruitment while using internships to identify job-ready talent.
