IT Companies Embrace Hybrid Work Model, Transitioning Back to Office Environments
One size no longer fits all in the return-to-office movement as India’s IT sector shifts away from the work-from-home model that gained popularity during the pandemic. Major companies like TCS, Infosys, Wipro, and Accenture are tightening their hybrid work policies, making in-office attendance the new norm. New Policies from Major IT Firms
Tata Consultancy Services (TCS) has taken a significant step by mandating five days of office attendance for its employees. This policy ties compliance to variable pay and career progression, creating a direct incentive for in-office work. Employees who maintain an attendance rate of 85% or higher will qualify for 100% of their variable pay, while those with attendance between 75% and 85% will receive 75%. Attendance rates of 60% to 75% yield only 50% of the payout, and those falling below 60% will not receive any performance bonuses. Other IT giants are also adjusting their policies, albeit with varying degrees of strictness.
Infosys has implemented a requirement for employees to work in the office at least ten days each month, allowing for 30 days of medical exemptions and five non-medical exemption days per quarter. Wipro has set a three-day-a-week office attendance rule, permitting up to 12 exemption days annually for employees who cannot meet this requirement. Accenture’s policy is less demanding, requiring employees to come into the office just once a week. However, actual attendance often depends on team expectations and managerial discretion, indicating that flexibility remains a key component of these policies.

The move towards more stringent in-office attendance policies signifies a departure from the one-size-fits-all approach to hybrid work. As the IT sector faces slowing revenue growth and cautious client spending, the relevance of work-from-home arrangements as a talent attraction tool is diminishing. Phil Fersht, CEO and chief analyst at HFS Research, notes that HR practices are evolving toward role-based and outcome-based hybrid models. Early-career employees and those in client-facing roles are likely to encounter stricter in-office requirements, while senior or specialized positions may retain more flexibility.
The increasing integration of AI and automation into the workplace is also influencing this shift. These technologies are fostering more collaborative and iterative work processes, which in turn heightens the value of in-person interactions during specific project phases. As companies adapt to these changes, the emphasis on in-office work is expected to grow, reflecting the evolving needs of the industry.

Despite the tightening of attendance policies, experts suggest that some level of flexibility will remain for employees’ mental and physical health needs. Pareekh Jain, CEO and lead analyst at Pareekh Consulting, emphasizes that while companies are tightening their norms, they will still accommodate individual circumstances. The specifics of these accommodations will vary by organization, with some firms mandating two to three days in the office each week, while others may require 10 to 15 days per month.
This nuanced approach to hybrid work reflects a broader understanding of the diverse needs of the workforce. As companies navigate the post-pandemic landscape, they are balancing the demands for in-person collaboration with the recognition of employees’ varying circumstances.
